Synopsis

This study aims to examine the duality (coexistence) and paradoxical situations of these two types of culture by addressing positive and toxic (negative) organizational cultures in the context of managerial practices and organizational outputs. In traditional management approaches, positive and toxic organizational cultures are often viewed as mutually exclusive structures. The primary responsibility of managers is also seen as eliminating toxic elements and building a positive culture. However, in management practices, organizational structure, and needs demonstrate that these two types of cultures can be produced and sustained simultaneously. Within an organization, a performance, efficiency, and competition-focused culture encourages motivation, commitment, and success but can also lead to toxic outcomes such as excessive control, pressure, and burnout. It is understood that these opposing situations can coexist within an organization. Therefore, contrary to the prevailing view that one wins and the other disappears, the different organizational culture elements that create duality are understood to create a paradox that makes each other exist. Organizational needs, managerial decisions, and leadership approaches often shape this duality and paradox. Therefore, this section examines the relationship between positive and toxic organizational cultures in the context of managerial practices, aiming to demonstrate that organizational culture is a dynamic structure that can coexist beyond binary oppositions and is continuously reproduced through management practices. In this respect, the section contributes conceptually to the literature. It provides managers with a framework for recognizing positive and toxic organizational cultures and understanding and managing the tension and conflict between them.
